The "3.5 million unfilled roles" headline is real but incomplete. The shortage is not uniform. It is concentrated in a specific profile: security professionals who combine technical depth with commercial literacy and regulatory fluency. Entry-level analyst roles are not the constraint.   • Commercial fluency. Can translate risk into revenue and regulatory exposure, not just CVSS scores.
  • Framework agility. Can operate across ISO, NIST, SOC 2, DORA, NIS2 without defaulting to one lens.
  • Operating maturity. Has built something, not just audited something.
  • Board credibility. Can hold the room without a deck full of acronyms.

The cost of getting it wrong

A misaligned senior security hire is a six-figure mistake before you factor in the opportunity cost of a stalled programme and the reputational drag of a visible leadership change. Most organisations under-invest in the search and over-invest in the recovery.

The firms building advantage here are the ones treating security leadership hiring with the same rigour they apply to a commercial executive search. That is the bar.
